Can I use ESXi 4.1 for my hosts and VCenter 4.0? Or do these versions have to match?

vCenter must be version 4.1 (and on a 64bit platform) in order to manage 4.1 hosts

Correct, You will have to have vcenter at a higher version then your esx(i) host. vCenter is always the first point of upgrade as well.
