Do I still need RDM for 2012 R2 clustering or can they be vmdk?
They can be .vmdk but to use shared .vmdk both clusters nodes should run on the same vSphere ESXi, see: Microsoft Clustering on VMware vSphere: Guidelines for supported configurations (1037959) | VMware K...

thanks. but need to split the VMs across nodes.
If you want nodes across boxes you will need to use RDM.
